Human Resource Management System and Firm Performance: A Study Based on Chinese Context

摘要
Economic reform and growing competition in product and labor markets have attracted a great focus on human resource management system for Chinese firms. The purpose of this paper is to present evidence that the effectiveness of human resource management system needs to be understood in certain management context. Using the survey data of 151 Chinese firms, this Study reveals that, in Chinese context, the most effective HRM system is the mix of "commitment-based" and "control-based" HR practices, not just "high commitment" or "high involvement" work system. Further analysis indicates that, for Chinese firms, "control-based" HR practices have more significant impacts on firm performance than "commitment-based" HR practices do.
